Guilty and Helpful: An Emotion-Based Reparatory Model of Voluntary Work Behavior

In this presentation I will describe a study that proposes and tests a dynamic reparatory model of voluntary work behavior by which awareness of one’s high level of previous negative behavior at work (i.e., counterproductive work behavior) induces guilt which, in turn, results in compensatory behavior that is positive in nature (i.e., organizational citizenship behavior). A longitudinal field experiment involving randomized feedback about counterproductive work behavior was conducted to test this model. The design, analyses and results of this field experiment will be reviewed, and the implications for theory on voluntary work behavior as well as for organizational behavior more broadly will be discussed.
