Abstract:
This doctoral study focuses on exploring the effects of the HR system as an integration of packages of HR practices, HCWS, on service innovation and how the organizational learning process mediates this relationship. An empirical study is conducted in medium and large companies from various sectors in Ecuador.
This study introduces the concept of Organizational Learning as a mediator in the HRM-innovation systems relationship. One of the most interesting contributions of the thesis is the contrast with the existing literature in finding no significant relationship between HRM systems and innovation. Although previous evidence suggests that HR practices can catalyse organizational innovation, the results of this study underscore the complexity of this relationship and the need to take contextual factors into account.
