SUMMARY & OBJECTIVES

The use of Generative Artificial Intelligence (GenAI) in organizations is changing how people work. What is less clear is how and what work characteristics are affected. Previous research on other AI-based tools suggests that GenAI might have functional and dysfunctional consequences on the quality of jobs and work outcomes. Considering that GenAI is a potentially transformative workplace technology, this lack of knowledge is a serious problem for theoretical, practical, and ethical reasons. Thus, the general objective of this research project is to determine the influence that GenAI use at work has on job quality and work outcomes (job satisfaction, well-being, and performance). Likewise, we will determine to what extent the influence of GenAI depends on organizational factors (implementation strategy) and individual factors (gender, age, trust in Generative AI, and attitude towards Generative AI).

To achieve these objectives, we propose to conduct a qualitative study and a quantitative one. The goal of the qualitative study is to obtain first-hand reports about the experience of using GenAI at work and its influence on work characteristics and wok outcomes. This information can be relevant to help understand in depth the phenomenon under study and refine the study hypotheses. Regarding the quantitative study, to analyze how changes in GenAI at work are related to subsequent changes in work characteristics and work outcomes, we proposed a longitudinal design with 5 data collections. The data collected will be analyzed by means of latent change models. This design and analytical approach will allow us to estimate how latent change in GenAI use is related to latent change in the other variables considered.

Considering: 1. The progressive and growing utilization of GenAI at work, 2. The lack of studies that apply a quantitative methodology to estimate the impact of GenAI on work characteristics and wok outcomes, and 3. The lack of theoretical models that help to understand the impact of GenAI use at work, we think that the results derived from our research project will be innovative and will have a high scientific impact. The results of the project will also have an important practical impact, because they will allow us to make recommendations to companies about the introduction, implementation, and utilization of GenAI at work.
